Hiring for GMP and Validation Roles: What Generalist Staffing Firms Get Wrong

September 10, 2026

Pharmaceutical and life sciences manufacturing has one of the least forgiving compliance environments in the industry — GMP and FDA requirements aren’t a department, they’re built into every role on the floor. Staffing for it takes a different screen than general manufacturing.

GMP experience isn’t a single checkbox

“GMP experience” gets listed on resumes broadly, but there’s a real difference between someone who worked adjacent to a GMP environment and someone who owned compliance within one — documentation practices, deviation handling, and the discipline that FDA audits actually test for. Generalist recruiters often can’t tell the difference in an interview.

CQV is its own specialty

Commissioning, qualification, and validation (CQV) work is a distinct skill set from general process or quality engineering — it’s specifically about proving a system does what it’s documented to do, in a way that will hold up to regulatory scrutiny. A CQV engineer and a process engineer are not interchangeable, even though both titles might appear under “pharma manufacturing” on a resume.

Cleanroom experience needs to be verified, not assumed

Cleanroom protocol experience varies a lot in rigor between industries and even between facilities. A candidate’s comfort level and actual gowning/behavior discipline in a controlled environment is worth verifying directly, not just taking at face value from a resume line.

What good screening looks like

A recruiter who can ask specific, informed questions about a candidate’s validation documentation experience, or their role in a deviation investigation, will surface real depth faster than one relying on keyword matches for “GMP” and “FDA.”
